Abstract
This study aims to examine the effect of work–life balance and work resilience on the psychological well-being of working mothers who perform dual roles, with organizational flexibility as a mediating variable, in order to support human resource sustainability at PT X. Psychological well-being is defined as an individual's ability to manage emotions, cope with stress, and perform personal and social functions optimally. Work–life balance refers to the ability to balance the demands of work and personal life, while work resilience is the capacity to endure, adapt, and recover from work stress. Organizational flexibility includes company policies and practices that allow flexibility in the arrangement of time, place, and work systems. This study used a quantitative approach with a causal design. The sample consisted of 120 working mothers at PT X who were selected through purposive sampling. Data were collected using a Likert scale questionnaire and analyzed with SEM-PLS. The results show that work–life balance and work resilience have a positive and significant effect on psychological well-being, both directly and through organizational flexibility as a partial mediator. These findings emphasize the importance of flexible policy support in improving the well-being of working mothers. Keywords: work–life balance, work resilience, organizational flexibility, psychological well-being, working mothers Penelitian ini bertujuan untuk menguji pengaruh work–life balance dan resiliensi kerja terhadap kesejahteraan psikologis ibu bekerja yang menjalankan peran ganda, dengan fleksibilitas organisasi sebagai variabel mediasi, guna mendukung keberlanjutan sumber daya manusia di PT X. Kesejahteraan psikologis dimaknai sebagai kondisi individu yang mampu mengelola emosi, mengatasi tekanan, serta menjalankan fungsi pribadi dan sosial secara optimal. Work–life balance merujuk pada kemampuan menyeimbangkan tuntutan pekerjaan dan kehidupan pribadi, sedangkan resiliensi kerja adalah kapasitas untuk bertahan, beradaptasi, dan bangkit dari tekanan kerja. Fleksibilitas organisasi mencakup kebijakan dan praktik perusahaan yang memberi keleluasaan dalam pengaturan waktu, tempat, dan sistem kerja. Penelitian ini menggunakan pendekatan kuantitatif dengan desain kausal. Sampel terdiri atas 120 ibu bekerja di PT X yang dipilih melalui purposive sampling. Data dikumpulkan menggunakan kuesioner skala Likert dan dianalisis dengan SEM-PLS. Hasil menunjukkan bahwa work–life balance dan resiliensi kerja berpengaruh positif dan signifikan terhadap kesejahteraan psikologis, baik secara langsung maupun melalui fleksibilitas organisasi sebagai mediator parsial. Temuan ini menegaskan pentingnya dukungan kebijakan fleksibel dalam meningkatkan kesejahteraan ibu bekerja.
