Abstract
This study aims to analyse the influence of Green Employee Involvement, Training, and Career Development on Job Satisfaction and Sustainable Employee Performance, while also examining the mediating role of Job Satisfaction in these relationships. This research is particularly important as the fluctuating performance of Air Traffic Controllers (ATC) at AirNav Indonesia, Jakarta Air Traffic Services Center (JATSC), during the period 2022–2024 highlights critical challenges in sustaining consistent performance, which are assumed to be affected by employee involvement, training effectiveness, and the clarity of career pathways. The study is also relevant to the implementation of Green Human Resource Management (GHRM) and its alignment with the Sustainable Development Goals (SDGs). The research population comprises 415 ATC employees at the JATSC Branch, with a sample of 204 respondents determined using Slovin’s formula. Data were collected in 2025 through a structured questionnaire and analysed using a quantitative approach with a causal design, applying Structural Equation Modelling – Partial Least Squares (SEM-PLS) with SmartPLS 4 software. The findings indicate that Green Employee Involvement, Training, and Career Development have a positive and significant effect on both Job Satisfaction and Sustainable Employee Performance. Furthermore, Job Satisfaction was found to exert a positive and significant influence on Sustainable Employee Performance and to mediate the relationships between the three independent variables and sustainable performance. These results highlight that enhanced employee involvement, relevant and practical training, and transparent career development pathways are key factors in improving job satisfaction and fostering sustainable performance among ATC personnel. Penelitian ini bertujuan untuk menganalisis pengaruh Green Employee Involvement, Training, dan Career Development terhadap Job Satisfaction serta Sustainable Employee Performance, sekaligus menguji peran mediasi Job Satisfaction dalam hubungan antarvariabel tersebut. Kajian ini menjadi penting karena fluktuasi kinerja Air Traffic Controller (ATC) di AirNav Indonesia Cabang Jakarta Air Traffic Services Center (JATSC) pada periode 2022–2024 menunjukkan adanya tantangan serius dalam menjaga performa berkelanjutan, yang diduga dipengaruhi keterlibatan karyawan, efektivitas pelatihan, dan kejelasan jalur karier. Relevansi penelitian ini juga terkait dengan implementasi Green Human Resource Management (GHRM) dan dukungan terhadap pencapaian Sustainable Development Goals (SDGs). Populasi penelitian mencakup 415 karyawan ATC di Cabang JATSC, dengan jumlah sampel sebanyak 204 responden yang ditentukan melalui rumus Slovin. Data dikumpulkan pada tahun 2025 dengan kuesioner terstruktur dan dianalisis menggunakan metode kuantitatif dengan desain kausal melalui Structural Equation Modelling – Partial Least Squares (SEM-PLS) menggunakan perangkat lunak SmartPLS 4. Hasil penelitian menunjukkan bahwa Green Employee Involvement, Training, dan Career Development berpengaruh positif dan signifikan terhadap Job Satisfaction maupun Sustainable Employee Performance. Selanjutnya, Job Satisfaction terbukti berpengaruh positif dan signifikan terhadap Sustainable Employee Performance, serta memediasi pengaruh ketiga variabel independen terhadap kinerja berkelanjutan. Temuan ini menegaskan bahwa keterlibatan karyawan yang lebih besar, pelatihan yang relevan dan aplikatif, serta jalur pengembangan karier yang jelas dan transparan, merupakan faktor kunci untuk meningkatkan kepuasan kerja sekaligus mendorong kinerja berkelanjutan ATC.
