Abstract
This study aims to examine how sustainable self-management and resilience coping affect work-school conflict, as well as how management support and school support play moderating roles. The urgency of this research is based on the increasing number of employees who pursue Master’s degrees for various reasons. However, during the process, they often face challenges that create misalignment between work demands and academic responsibilities. Furthermore, this phenomenon is related to the demands outlined in Points 4 and 8 of the Sustainable Development Goals (SDGs), namely quality education and economic growth. The study was conducted among Master’s students at Mercu Buana University and employed a quantitative explanatory approach. Data were collected through a survey and analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS) software. The results indicate that sustainable selfmanagement has a positive and significant effect on work-school conflict, while resilience coping has a negative and significant effect. Both management support and school support were found to have significant direct effects on work-school conflict. In the moderation analysis, management support neither strengthened nor weakened the influence of sustainable self-management and resilience coping on work-school conflict. In contrast, school support strengthened the effect of sustainable selfmanagement on work-school conflict but did not moderate the effect of resilience coping. Expected to contribute theoretically to the development of human resource management literature and to provide practical recommendations for employees pursuing higher education in managing work and study conflicts effectively. Penelitian Ini bertujuan untuk melihat bagaimana pengendalian diri yang berkelanjutan dan kemampuan untuk mengatasi konflik di tempat kerja berdampak terhadap konflik di tempat kerja, serta bagaimana dukungan manajemen dan sekolah memainkan peran moderasi. Urgensi penelitian didasarkan pada jumlah pekerja yang melanjutkan studi Magister dengan berbagai alasan. Namun, dalam prosesnya, mereka sering menghadapi tantangan yang menyebabkan ketidaksesuaian antara kebutuhan pekerjaan dan kuliah mereka. Selain itu, fenomena ini berkaitan dengan tuntutan yang terkandung dalam Poin 4 dan 8 dari Tujuan Pembangunan Berkelanjutan (SDGs), yaitu pendidikan berkualitas dan pertumbuhan ekonomi. Studi ini dilakukan pada mahasiswa Magister Universitas Mercu Buana dan menggunakan pendekatan penjelasan kuantitatif. Setelah data dikumpulkan melalui survei, SmartPLS 4 digunakan untuk menganalisis data menggunakan Modeling Structural Equation-Partial Least Square (SEM-PLS). Hasil pengujian menunjukkan bahwa pengendalian diri yang berkelanjutan berdampak positif dan signifikan terhadap konflik di tempat kerja, sedangkan pengendalian diri yang tahan lama berdampak negatif dan signifikan. Baik dukungan manajemen maupun dukungan sekolah terbukti berdampak langsung secara signifikan terhadap konflik di tempat kerja. Pada uji moderasi, dukungan manajemen tidak memperkuat maupun memperlemah pengaruh self-management yang berkelanjutan dan resilience coping terhadap konflik di tempat kerja; sebaliknya, dukungan sekolah mampu memperkuat pengaruh selfmanagement yang berkelanjutan terhadap konflik di tempat kerja, tetapi tidak memoderasi pengaruh resilience coping. Penelitian ini diharapkan dapat memberikan kontribusi teoretis untuk pengembangan literatur tentang manajemen sumber daya manusia. Selain itu, akan memberikan saran praktis tentang bagaimana pekerja yang melanjutkan pendidikan dapat mengelola konflik kerja dan studi dengan baik.
