Abstract

This study aims to determine the effect of AI Literacy and Learning Agility on the performance of Gen Z employees in the era of digital transformation. The background of this study is based on the rapid digital transformation that has encouraged organizations to integrate artificial intelligence (AI) technology into various work processes, requiring employees to not only be able to use the technology, but also have a sufficient understanding of how AI works, its ethics, and the implications of its use, known as AI Literacy, as well as having a high ability to adapt and learn, reflected in Learning Agility, amid an increasingly complex and rapidly changing work environment. This study uses a quantitative approach with a multiple linear regression design. The research subjects are Generation Z employees (born 1997– 2012). Data collection uses a questionnaire that includes the AI Literacy scale, Leadership Learning Agility Scale (LLAS), and Individual Work Performance Questionnaire (IWPQ). The results show that Gen Z has a moderate level of AI literacy (69.2%), moderate learning agility (70.0%), and moderate employee performance (70.0%). The hypothesis test results show that AI literacy has no effect, while learning agility has a positive and significant effect on employee performance. The coefficient of determination (R²) value of 0.223 shows that AI literacy and learning agility contribute 22.3% to employee performance, while the remaining 77.7% is influenced by other factors outside the model that were not examined in this study. Penelitian ini bertujuan untuk mengetahui pengaruh AI Literacy dan Learning Agility terhadap kinerja karyawan gen z di era transformasi digital. Latar belakang penelitian ini didasari oleh pesatnya transformasi digital yang mendorong organisasi mengintegrasikan teknologi kecerdasan buatan (Artificial Intelligence/AI) dalam berbagai proses kerja, sehingga karyawan dituntut tidak hanya mampu menggunakan teknologi, tetapi juga memiliki pemahaman yang memadai mengenai cara kerja, etika, serta implikasi penggunaan AI yang dikenal sebagai AI Literacy, sekaligus memiliki kemampuan adaptasi dan pembelajaran yang tinggi yang tercermin dalam Learning Agility di tengah dinamika lingkungan kerja yang semakin kompleks dan cepat berubah. Penelitian ini menggunakan pendekatan kuantitatif dengan desain regresi linear berganda. Subjek penelitian adalah karyawan Generasi Z (lahir 1997–2012). Pengumpulan data menggunakan kuesioner yang meliputi skala AI Literacy, Leadership Learning Agility Scale (LLAS), dan Individual Work Performance Questionnaire (IWPQ). Hasil penelitian menunjukkan bahwa gen z memiliki tingkat ai literacy pada kategori sedang 69,2%, learning agility pada kategori sedang 70,0% dan kinerja karyawan pada kategori sedang 70,0%. Hasil uji hipotesis menunjukkan ai literacy tidak berpengaruh dan learning agility berpengaruh positif dan signifikan terhadap kinerja karyawan. Nilai koefisien determinasi (R²) sebesar 0,223 menunjukkan bahwa ai literacy dan learning agility memberikan kontribusi pengaruh sebesar 22,3% terhadap kinerja karyawan, sedangkan sisanya sebesar 77,7% dipengaruhi oleh faktor lain di luar model yang tidak diteliti dalam penelitian ini. Kata Kunci: AI Literacy, Learning Agility, Kinerja Karyawan, Generasi Z, Transformasi Digital.
