Abstract
This study examines the influence of career adaptability, resilience, and proactive career behavior on employees’ career sustainability at PT Angkasa Pura Indonesia in the post-merger period under InJourney. The research is motivated by job uncertainty, cultural shifts, and career sustainability challenges following the merger of PT Angkasa Pura I and II. A total of 207 permanent employees were selected through purposive sampling. The study employed a quantitative survey approach, and data were analyzed using Structural Equation Modeling with the Partial Least Squares (SEM-PLS) method. The findings reveal that career adaptability, resilience, and proactive career behavior significantly and positively affect career sustainability. However, proactive career behavior mediates only the effect of resilience on career sustainability, but not the effect of career adaptability. These results emphasize the importance of strengthening adaptability, psychological resilience, and proactive behaviors in sustaining employees’ careers amid organizational transformation. Penelitian ini menganalisis pengaruh career adaptability, resilience, dan proactive career behavior terhadap career sustainability karyawan PT Angkasa Pura Indonesia pasca-merger di bawah InJourney. Latar belakang penelitian didasari oleh ketidakpastian jabatan, perubahan budaya kerja, dan tantangan keberlanjutan karier akibat merger PT Angkasa Pura I dan II. Responden sebanyak 207 karyawan tetap dipilih dengan teknik purposive sampling. Penelitian menggunakan pendekatan kuantitatif melalui survei, dengan analisis Structural Equation Modeling (SEM-PLS). Hasil menunjukkan bahwa career adaptability, resilience, dan proactive career behavior berpengaruh positif signifikan terhadap career sustainability. Namun, perilaku proaktif hanya memediasi pengaruh resilience terhadap career sustainability, tidak pada hubungan dengan career adaptability. Temuan ini menegaskan pentingnya penguatan adaptabilitas, ketahanan psikologis, dan perilaku proaktif dalam menjaga keberlanjutan karier karyawan di tengah transformasi organisasi.
