Abstract

This study aims to examine the effect of Ethical Leadership (EL) and Perceived Organizational Support (POS) on Organizational Citizenship Behavior (OCB), with Employee Well-being (EWB) as a mediating variable. The research was conducted to address the question of how leadership and organizational support influence discretionary employee behavior, which is particularly critical in the aviation industry where safety and service standards are paramount. The study involved a population of 300 permanent employees working as Aviation Security at Terminals 1, 2, and 3 of PT. Angkasa Pura Indonesia at Soekarno-Hatta International Airport. Using purposive sampling and Slovin’s formula with a 5% margin of error, a total of 171 respondents were selected as the research sample. Data were analyzed using Structural Equation Modeling (SEM). The findings reveal that EL significantly and positively influences OCB, while POS also has a significant and positive impact on OCB. Furthermore, POS significantly enhances EWB, whereas Motivation shows a positive but non-significant effect. EWB was found to significantly affect OCB. However, the mediating role of EWB in the relationship between EL and OCB, as well as between POS and OCB, was positive but not statistically significant. This research contributes novelty as the first empirical study to measure OCB levels among employees with EWB as a mediating factor in the specific context of Soekarno-Hatta International Airport. The results provide theoretical enrichment for the study of leadership, organizational support, and employee well-being, while also offering practical implications for airport management in strengthening employee engagement and extra-role behavior. Penelitian ini bertujuan untuk menganalisis pengaruh Ethical Leadership (EL) dan Perceived Organizational Support (POS) terhadap Organizational Citizenship Behavior (OCB) dengan Employee Well-being (EWB) sebagai variabel mediasi. Latar belakang penelitian ini adalah pentingnya memahami bagaimana kepemimpinan etis dan dukungan organisasi mampu mendorong perilaku ekstra-peran karyawan, khususnya di industri penerbangan yang menuntut standar keamanan dan pelayanan tinggi. Populasi penelitian adalah 300 karyawan tetap yang bekerja sebagai Aviation Security di Terminal 1, Terminal 2, dan Terminal 3 PT. Angkasa Pura Indonesia di Bandara Internasional Soekarno-Hatta. Dengan menggunakan metode purposive sampling dan rumus Slovin pada tingkat kesalahan 5%, diperoleh 171 responden sebagai sampel penelitian. Analisis data dilakukan menggunakan teknik Structural Equation Modeling (SEM). Hasil penelitian menunjukkan bahwa EL berpengaruh positif dan signifikan terhadap OCB, begitu pula POS berpengaruh positif dan signifikan terhadap OCB. Selain itu, POS berpengaruh positif dan signifikan terhadap EWB, sementara variabel Motivasi menunjukkan pengaruh positif namun tidak signifikan. EWB terbukti berpengaruh positif dan signifikan terhadap OCB. Namun, peran EWB sebagai mediator pada hubungan EL terhadap OCB maupun pada hubungan POS terhadap OCB hanya menunjukkan pengaruh positif tetapi tidak signifikan. Kontribusi penelitian ini terletak pada kebaruan yang ditawarkannya, yaitu menjadi studi pertama yang menguji tingkat OCB karyawan dengan mempertimbangkan peran mediasi EWB pada konteks operasional Bandara Internasional Soekarno-Hatta. Temuan ini tidak hanya memberikan penguatan teoritis terkait kepemimpinan, dukungan organisasi, dan kesejahteraan karyawan, tetapi juga menyajikan implikasi praktis bagi manajemen bandara dalam memperkuat keterlibatan serta perilaku ekstra-peran karyawan.
