Abstract
This study aims to analyze the influence of Green Culture, Green Transformational Leadership, and Green Training on Employee Green Behavior with Green Commitment as a mediating variable. The urgency of environmental sustainability highlights the role of the hospitality sector in fostering environmentally friendly behavior among employees. A quantitative approach was employed by distributing questionnaires to Hotel JVC employees, and the data were analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS). The results indicate that Green Culture and Green Transformational Leadership have a significant positive effect on Employee Green Behavior, while Green Training and Green Commitment show no direct effect. Green Culture, Green Transformational Leadership, and Green Training were found to positively affect Green Commitment; however, this mediating variable did not bridge the relationship between these factors and employee green behavior. These findings suggest that green culture and inspirational leadership can directly encourage green behavior, whereas employees’ green commitment has not been strongly internalized. Theoretically, this research enriches the Green Human Resource Management literature by highlighting the limited mediating role of Green Commitment. Practically, the findings provide recommendations for hotel management to strengthen employee involvement, enhance the relevance and evaluation of training programs, and foster affective commitment so that green behavior develops more consistently and contributes to long-term sustainability. . Keywords : Green Culture, Green Transformational Leadership, Green Training, Green Commitment, Employee Green Behavior Penelitian ini bertujuan untuk menganalisis pengaruh Green Culture, Green Transformational Leadership, dan Green Training terhadap Employee Green Behavior dengan Green Commitment sebagai variabel mediasi. Mendesaknya keberlanjutan lingkungan menitikberatkan peran sektor perhotelan dalam mendorong perilaku ramah lingkungan dari karyawan. Pendekatan kuantitatif digunakan dengan pengumpulan data melalui kuesioner kepada karyawan Hotel JVC, kemudian dianalisis menggunakan Structural Equation Modeling-Partial Least Squares (SEM-PLS). Hasil penelitian menunjukkan bahwa Green Culture dan Green Transformational Leadership berpengaruh positif signifikan terhadap Employee Green Behavior, sedangkan Green Training dan Green Commitment tidak berpengaruh langsung. Green Culture, Green Transformational Leadership, dan Green Training terbukti berpengaruh positif terhadap Green Commitment, namun variabel mediasi tersebut tidak menjembatani hubungan ketiga faktor dengan perilaku hijau karyawan. Temuan ini mengindikasikan bahwa budaya hijau dan kepemimpinan inspiratif dapat mendorong perilaku hijau secara langsung, sementara komitmen hijau karyawan belum terimplemetasikan secara kuat. Secara teoretis, penelitian ini memperkaya literatur Green Human Resource Management dengan menyoroti keterbatasan peran mediasi Green Commitment. Secara praktis, hasilnya memberikan rekomendasi agar manajemen hotel memperkuat dimensi keterlibatan karyawan, meningkatkan relevansi dan evaluasi pelatihan, serta menumbuhkan komitmen afektif sehingga perilaku hijau berkembang lebih konsisten dan berkontribusi pada keberlanjutan jangka panjang.
