Abstract
This study aims to analyze the effect of work motivation, work environment, and training on sustainable employee performance at Sozo Skin Clinic, with job satisfaction as a mediator. The research population consists of 292 employees in the Operational Team of Sozo Skin Clinic, with a sample of 165 employees selected using purposive sampling technique. Data were collected through questionnaires and analyzed using Partial Least Squares Structural Equation Modeling (PLSSEM). The results show that work motivation significantly affects sustainable performance, particularly through promotion opportunities as the dominant factor. A supportive work environment positively influences job satisfaction, but mental pressure does not directly affect performance. Relevant training enhances job satisfaction but does not significantly impact sustainable employee performance. Job satisfaction was found to mediate the effect of the work environment on employee performance. The implications of this study emphasize the importance of strengthening intrinsic motivation, social support in the work environment, and training evaluation to improve sustainable employee performance in the organization. Penelitian ini bertujuan untuk menganalisis pengaruh motivasi kerja, lingkungan kerja, dan pelatihan terhadap kinerja pegawai berkelanjutan di Sozo Skin Clinic, dengan kepuasan kerja sebagai mediator. Populasi penelitian terdiri dari 292 pegawai di Tim Operasional Sozo Skin Clinic, dengan sampel sebanyak 165 pegawai yang dipilih menggunakan teknik purposive sampling. Data dikumpulkan melalui kuesioner dan dianalisis menggunakan metode Partial Least Squares Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa motivasi kerja berpengaruh signifikan terhadap kinerja berkelanjutan, terutama melalui kesempatan promosi sebagai faktor dominan. Lingkungan kerja yang mendukung berpengaruh positif terhadap kepuasan kerja, tetapi tekanan mental tidak memengaruhi kinerja secara langsung. Pelatihan yang relevan meningkatkan kepuasan kerja, namun tidak berpengaruh signifikan terhadap kinerja pegawai berkelanjutan. Kepuasan kerja terbukti memediasi pengaruh lingkungan kerja terhadap kinerja pegawai. Implikasi penelitian ini menekankan pentingnya penguatan motivasi intrinsik, dukungan sosial di lingkungan kerja, serta evaluasi pelatihan untuk meningkatkan kinerja pegawai berkelanjutan di organisasi.
