Abstract

The rapid development of infrastructure in Indonesia has not been matched by optimal attention to building maintenance activities. Many buildings suffer damage before reaching their planned service life due to weak maintenance management, particularly in the area of human resources (HR). Employee performance is a key factor in the success of maintenance work, yet it is influenced by various aspects such as discipline, motivation, work environment, training, ability, and tools. This study aims to analyze the influence of HR aspects and the work environment on employee performance quality in building maintenance projects at PT. XYZ, as well as to evaluate the importance and performance levels of each indicator using a combined method. A quantitative approach was employed through the distribution of questionnaires, and the data were analyzed using Structural Equation Modeling with Partial Least Squares (SEMPLS) via SmartPLS 3.0 software. Additionally, Importance Performance Analysis (IPA) was used to map improvement priorities. The findings show that among the six variables, only Discipline has a positive and significant effect on employee performance, with a coefficient of 0.243, T = 2.026, and P = 0.043. The R² value of 0.806 indicates that all HR aspects have a strong and simultaneous effect on performance. Other variables, however, show less significant influence. The mediation path analysis reveals an indirect effect of the Work Environment through Discipline and Motivation, with a coefficient of 0.281, T = 1.921, and P = 0.055. Discipline is the most dominant aspect in improving performance, while improvements in training and the work environment remain essential as long-term managerial strategies. The Importance Performance Analysis (IPA) identifies indicators X2.3 – Lack of motivation due to insufficient OSH programs, X3.5 – Unfavorable work environment, X4.4 – Training strategies not aligned with needs, X5.4 – Skills not supporting optimal performance, and Y4 – Suboptimal teamwork as priority areas for improvement. Peningkatan pembangunan infrastruktur di Indonesia belum diimbangi dengan perhatian optimal terhadap kegiatan pemeliharaan bangunan. Banyak bangunan mengalami kerusakan sebelum usia rencana karena lemahnya manajemen pemeliharaan, khususnya dari sisi sumber daya manusia (SDM). Kinerja Karyawan menjadi faktor kunci keberhasilan pemeliharaan, namun dipengaruhi oleh berbagai faktor seperti disiplin, motivasi, lingkungan kerja, pelatihan, kemampuan, dan alat kerja. Penelitian ini bertujuan untuk menganalisis pengaruh faktor SDM dan lingkungan kerja terhadap kualitas Kinerja Karyawan dalam pekerjaan pemeliharaan bangunan di PT. XYZ, serta mengevaluasi tingkat kepentingan dan kinerja tiap indikator menggunakan metode gabungan. Metode yang menggunakan pendekatan kuantitatif dilakukan dengan menyebarkan kuesioner dan dianalisa dengan metode Structural Equation Modeling menggunakan Partial Least Squares (SEM-PLS) melalui software SmartPLS 3.0. Selain itu, Importance Performance Analysis (IPA) digunakan untuk pemetaan prioritas perbaikan. Hasil penelitian menunjukkan bahwa dari enam variabel, hanya Disiplin dengan koefisien 0,243, T = 2,026 dan P = 0,043 yang berpengaruh positif dan signifikan terhadap Kinerja Karyawan, dan R 2 sebesar 0,806 memjadikan semua faktor SDM ini berpengaruh secara simultan dan kuat. Sementara variabel lainnya kurang signifikan berpengaruh terhadap kinerja karyawan. Analisis jalur mediasi menunjukkan pengaruh tidak langsung Lingkungan Kerja melalui Disiplin dan Motivasi koefisien 0,281, T = 1,921 dan P = 0,055. Disiplin merupakan faktor paling dominan dalam meningkatkan kinerja, sedangkan peningkatan pelatihan dan lingkungan kerja tetap diperlukan sebagai strategi manajerial jangka panjang. Untuk Importance performance analysis (IPA) mengidentifikasi indicator X2.3 – Semangat kerja belum didukung program K3, X3.5 – Lingkungan kerja yang masih belum kondusif, X4.4 – Strategi pelatihan belum sesuai kebutuhan, X5.4 – Keterampilan belum mendukung kinerja optimal dan Y4 – Kerja sama tim belum maksimal sebagai prioritas peningkatan.
