Abstract
This study aims to evaluate the influence of Emotional Exhaustion. Flexible Work Arrangement. and Job Dissatisfaction on Turnover Intention among employees of PT. Bank Danamon in the Metro and Pringsewu areas. The research employs a quantitative approach by collecting primary data through interviews and the distribution of questionnaires to 60 permanent employees selected using a saturated sampling technique. In addition, secondary data were obtained through literature review. Data processing and analysis were conducted using the Partial Least Squares (PLS) method with the assistance of SmartPLS version 3.0 software. The analysis results indicate that Emotional Exhaustion has a positive and significant effect on Turnover Intention. Likewise. Flexible Work Arrangement also exerts a positive and significant influence on Turnover Intention. Job Dissatisfaction was also found to have a positive and significant impact on Turnover Intention. indicating that dissatisfaction with work is one of the main factors driving employees to leave the company. These findings offer strategic insights for the organization in formulating work policies aimed at minimizing emotional exhaustion, optimizing flexible work arrangements, and improving job satisfaction to reduce employees’ intention to leave Keywords: Emotional Exhaustion, Flexible Work Arrangement, Job Dissatisfaction, Turnover Intention. Penelitian ini bertujuan untuk mengevaluasi pengaruh Emotional Exhaustion. Flexible Work Arrangement. dan Job Dissatisfaction terhadap Turnover Intention pada karyawan PT. Bank Danamon yang berada di Area Metro dan Pringsewu. Studi ini menerapkan pendekatan kuantitatif dengan pengumpulan data primer melalui wawancara dan penyebaran kuesioner kepada 60 karyawan tetap sebagai sampel, yang dipilih menggunakan teknik sampel jenuh. Selain itu, data sekunder diperoleh dari studi literatur. Proses pengolahan dan analisis data dilakukan menggunakan metode Partial Least Square (PLS) dengan bantuan software SmartPLS versi 3.0. Hasil analisis menunjukkan bahwa Emotional Exhaustion berpengaruh positif dan signifikan terhadap Turnover Intention, Demikian pula,Flexible Work Arrangement juga memberikan pengaruh positif dan signifikan terhadap Turnover Intention. Job Dissatisfaction turut menunjukkan pengaruh positif dan signifikan terhadap Turnover Intention, yang mengindikasikan bahwa ketidakpuasan terhadap pekerjaan menjadi salah satu faktor utama yang mendorong karyawan untuk meninggalkan perusahaan. Temuan ini memberikan kontribusi strategis bagi perusahaan dalam merancang kebijakan kerja yang mampu mengurangi kelelahan emosional, menyesuaikan sistem kerja fleksibel secara efektif, serta meningkatkan kepuasan kerja guna menekan niat keluar karyawan.
