Abstract

This research aims to comprehensively analyze the interaction between various variables, namely servant leadership, work motivation, Perceived Organizational Support, and its impact on lecturers’ Organizational Citizenship Behavior with Lecturer Commitment as a mediator and Digital Transformation as a moderator variable. This OCB is interpreted as a contribution that exceeds the demands of the tridharma of higher education, which is vital for the progress and sustainability of private Christian universities in LLDikti III DKI Jakarta. This research uses a quantitative approach with a positivistic paradigm, collecting data through a survey with a Likert scale questionnaire from 213 lecturers at three private Christian universities in LLDikti III DKI Jakarta. The collected data was analyzed using the Structural Equation Modeling - Partial Least Squares (SEM-PLS) method. The results showed that six of the eleven hypotheses tested were confirmed. Servant Leadership and POS have a positive, but not significant, influence on lecturers' OCB. Lecturer work motivation has a positive and significant influence on OCB. Likewise, Work Motivation and POS contribute positively and significantly to Lecturer Commitment, in contrast to Servant Leadership which has a negative and insignificant influence. Lecturer Commitment does not function as a mediator between Servant Leadership and OCB, but plays a role in mediating between Work Motivation and POS on OCB. On the other hand, Digital Transformation shows a positive but not significant influence on Lecturer Commitment and OCB. The novelty of this research provides methodological innovation in higher education management studies, by integrating six variables: Servant Leadership, Work Motivation, POS, Lecturer Commitment, Digital Transformation, and lecturer OCB. This research also reveals a change in the understanding of the concept of Servant Leadership from its exclusive context within Christian principles to a more universal one, as evidenced by its insignificant effect on OCB. Theoretically, this study makes a substantial contribution to the advancement of educational management, particularly in the context of serviceoriented leadership in private Christian universities, offering a valuable new perspective to the academic literature. Penelitian ini bertujuan untuk menganalisis secara komprehensif interaksi antara berbagai variabel, yaitu Servant Leaderhsip, Motivasi Kerja, Perceived Organizational Support(POS), dan dampaknya terhadap Organizational Citizenship Behavior(OCB) dosen dengan Komitmen Dosen sebagai mediator dan Transformasi Digital sebagai variabel moderator. OCB ini diinterpretasikan sebagai kontribusi yang melebihi tuntutan tridarma perguruan tinggi, yang vital untuk kemajuan dan keberlanjutan universitas-universitas swasta Kristen di LLDikti III DKI-Jakarta. Penelitian ini menggunakan pendekatan kuantitatif dengan paradigma positivistik, pengumpulan data melalui survei dengan kuesioner berskala Likert dari 213 dosen di tiga universitas swasta Kristen di LLDikti III DKI-Jakarta. Data yang terkumpul dianalisis menggunakan metode Structural Equation Modeling-Partial Least Squares (SEM-PLS). Hasil penelitian menunjukkan bahwa enam dari sebelas hipotesis yang diuji terkonfirmasi. Servant Leadership dan POS memiliki pengaruh positif, namun tidak signifikan terhadap OCB dosen. Motivasi Kerja dosen memiliki pengaruh yang positif dan signifikan terhadap OCB. Demikian pula Motivasi Kerja dan POS berkontribusi secara positif dan signifikan terhadap Komitmen Dosen, berbeda dengan Servant Leadership yang memiliki pengaruh negatif dan tidak signifikan. Komitmen Dosen tidak berfungsi sebagai mediator antara Servant Leadership dan OCB, namun berperan dalam mediasi antara Motivasi Kerja dan POS terhadap OCB. Di sisi lain, Transformasi Digital menunjukkan pengaruh yang positif namun tidak signifikan terhadap Komitmen Dosen dan OCB. Kebaharuan penelitian ini memberikan inovasi metodologis dalam studi manajemen pendidikan tinggi, dengan mengintegrasikan enam variabel: Servant Leadership, Motivasi Kerja, POS, Komitmen Dosen, Transformasi Digital, dan OCB dosen. Penelitian ini juga mengungkapkan perubahan dalam pemahaman konsep Servant Leadership dari konteks eksklusifnya dalam prinsip-prinsip Kristen menjadi lebih universal, seperti yang dibuktikan oleh pengaruhnya yang tidak signifikan terhadap OCB. Secara teoritis, studi ini memberikan kontribusi substansial dalam kemajuan manajemen pendidikan, khususnya dalam konteks kepemimpinan yang berorientasi pelayanan di universitas-universitas swasta Kristen, menawarkan perspektif baru yang berharga untuk literatur akademik.
