Abstract
This study aims to examine and analyze the effect of transformational leadership and organizational commitment on turnover intention through job satisfaction as a mediating variable for employees of the Operational Directorate of PT. a. This research design uses causality analysis to determine the relationship between variables. The population in this study were all employees of the Operational Directorate of PT. A, amounting to 556 employees. The sampling method was carried out by simple random sampling with a total of 233 respondents. Methods of data analysis using SEM-PLS. The results showed that transformational leadership and organizational commitment have a positive and significant effect on job satisfaction. Transformational leadership has no effect on turnover intention, but organizational commitment and satisfaction have a positive and significant effect on turnover. Transformational leadership and organizational commitment have a simultaneous effect on job satisfaction. Transformational leadership, organizational commitment, and job satisfaction simultaneously influence turnover intention. Job satisfaction fully mediates the effect of transformational leadership and organizational commitment to turnover intention. Keywords: transformational leadership, organizational commitment, job satisfaction, turnover intention Penelitian ini bertujuan untuk menguji dan menganalisis pengaruh kepemimpinan transformasional dan komitmen organisasi terhadap turnover intention melalui kepuasan kerja sebagai variabel mediasi pada karyawan Direktorat Operasional PT. A. Desain penelitian ini menggunakan analisis kausalitas untuk mengetahui hubungan antar variabel. Populasi dalam penelitian ini adalah seluruh karyawan Direktorat Operasional PT. A yang berjumlah 556 orang karyawan. Metode sampling dilakukan dengan simple random sampling dengan jumlah 233 responden. Metode analisa data menggunakan SEM-PLS. Hasil penelitian menunjukkan bahwa kepemimpinan transformasional dan komitmen organisasi memberikan pengaruh positif dan signifikan terhadap kepuasan kerja. Kepemimpinan transformasional tidak berpengaruh terhadap turnover intention, tetapi komitmen organisasi dan kepuasan memberikan pengaruh positif dan signifikan terhadap turnover. Kepemimpinan transformasional dan komitmen organisasi berpengaruh secara simultan terhadap kepuasan kerja. Kepemimpinan transformasional, komitmen organisasi, dan kepuasan kerja berpengaruh secara simultan terhadap turnover intention. Kepuasan kerja memediasi secara penuh pengaruh kepemimpinan transformasional dan komitmen organisasi terhadap turnover intention.
