Abstract
This study aims to analyze the role of job satisfaction in mediating the influence of situational leadership and career development on organizational citizenship behavior (OCB) of BLU employees of the Marine and Fisheries Business Capital Management Institution (LPMUKP). This research was conducted from September 2019 to March 2020 at BLU LPMUKP. The research method used a quantitative approach, the population in this study were all BLU LPMUKP employees totaling 294 employees consisting of permanent and temporary employees. The sample used in this study were permanent employees of 81 respondents using purposive sampling technique. The data collection techniques using interviews and questionnaire instruments. Data were analyzed using structural equation modeling (SEM) with the SmartPLS 3.2.7 software program. The results of this study indicate that situational leadership and career development have a positive and significant effect on organizational citizenship behavior. Meanwhile, job satisfaction as a mediation also has a positive and significant effect on organizational citizenship behavior. However, the results of the direct influence of both situational leadership and career development have a greater value than the indirect effect mediated by job satisfaction. This shows that job satisfaction in mediating. This means that situational leadership and career development will have a higher influence, and employees have felt satisfaction at work which will have an impact on OCB employees. Penelitian ini bertujuan untuk menganalisis peran kepuasan kerja memediasi pengaruh kepemimpinan situasional dan pengembangan karir terhadap organizational citizenship behavior (OCB) pegawai BLU Lembaga Pengelola Modal Usaha Kelautan dan Perikanan (LPMUKP). Penelitian ini dilakukan pada bulan September 2019 hingga bulan Maret 2020 di BLU LPMUKP. Metode penelitian menggunakan pendekatan kuantitatif, populasi dalam penelitian ini adalah seluruh pegawai BLU LPMUKP berjumlah 294 orang pegawai yang terdiri dari pegawai tetap dan tidak tetap. Teknik sampling yang digunakan adalah purposive sampling dengan mengambil keseluruhan pegawai tetap sebanyak 81. Teknik pengumpulan data menggunakan wawancara dan instrument kuesioner. Data dianalisis menggunakan model persamaan struktural (SEM) dengan program software SmartPLS (Partial Least Square) 3.2.7. Hasil penelitian ini menunjukkan bahwa kepemimpinan situasional dan pengembangan karir berpengaruh positif dan signifikan terhadap organizational citizenship behavior. Kepuasan kerja sebagai mediasi juga memiliki pengaruh positif dan signifikan terhadap organizational citizenship behavior. Hasil dari pengaruh langsung baik kepemimpinan situasional dan pengembangan karir memiliki nilai lebih besar dibandingkan pengaruh tidak langsung yang di mediasi oleh kepuasan kerja. Hal ini menunjukan bahwa kepuasan kerja berperan dalam memediasi. Artinya kepemimpinan situasional dan pengembangan karir akan lebih tinggi pengaruhnya apabila pegawainya sudah merasakan kepuasan dalam bekerja yang nantinya akan berdampak terhadap OCB pegawai.
