Abstract
This study aims to analyze the mediating role of job crafting in the relationship between spirituality and work stress among Generation Z employees in Indonesia. Work stress is defined as an individual’s psychological response to job demands that exceed personal capacity. Spirituality refers to an inner experience that provides meaning, purpose, and a sense of connectedness to work, while job crafting refers to proactive employee behavior aimed at adjusting task, relational, and cognitive aspects of work to better align with personal needs. This research used a quantitative approach with a correlational design. The participants consisted of 310 Generation Z employees in Indonesia who were selected using purposive sampling. Data were collected using the New Job Stress Scale (NJSS) to measure work stress, the Attitudes Related to Spirituality Scale (ARES) to measure spirituality, and the Job Crafting Scale (JCS) to measure job crafting. The data were analyzed using correlation analysis and mediation analysis with the PROCESS Hayes model. The results showed that spirituality was negatively related to work stress and positively related to job crafting, while job crafting was negatively related to work stress. Furthermore, job crafting mediated the relationship between spirituality and work stress, indicating that spirituality has both a direct effect on work stress and an indirect effect through job crafting. These findings suggest that higher spirituality can reduce work stress both directly and indirectly through job crafting as an adaptive strategy for adjusting work demands. Therefore, job crafting is an important mechanism in helping Generation Z employees manage work pressure, improve psychological well-being, and maintain performance in dynamic and demanding work environments. Keywords: spirituality, job crafting, work stress, Generation Z Penelitian ini bertujuan untuk menganalisis peran job crafting sebagai mediator dalam hubungan antara spiritualitas dan stres kerja pada karyawan Generasi Z di Indonesia. Stres kerja didefinisikan sebagai respons psikologis individu terhadap tuntutan pekerjaan yang melebihi kapasitasnya, spiritualitas sebagai pengalaman batin yang memberikan makna, tujuan, serta keterhubungan terhadap pekerjaan, sedangkan job crafting merupakan perilaku proaktif karyawan dalam menyesuaikan aspek tugas, relasi, dan persepsi terhadap pekerjaan agar selaras dengan kebutuhan pribadi. Penelitian ini menggunakan pendekatan kuantitatif dengan desain korelasional. Partisipan penelitian berjumlah 310 karyawan Generasi Z di Indonesia yang diperoleh melalui teknik putpsive sampling. Data dikumpulkan menggunakan skala New Job Stress Scale (NJSS) untuk mengukr stres kerja, Attitudes Relaed to Spirituality Scale (ARES) untuk mengukur spiritualitas, serta Job Crafting Scale (JCS) untuk mengukur job crafting. Analisis data dilakukan menggunakan analisis korelasi dan uji mediasi dengan model PROCESS Hayes. Hasil penelitian menunjukkan bahwa spiritualitas berhubungan negatif dengan stres kerja dan berhubungan positif dengan job crafting, sedangkan job crafting berhubungan negatif dengan stres kerja. Selain itu, job crafting berperan dalam menjembatani hubungan antara spiritualitas dan stres kerja, di mana spiritualitas tetap memiliki pengaruh langsung terhadap stres kerja sekaligus pengaruh tidak langsung melalui job crafting. Temuan ini menunjukkan bahwa peningkatan spiritualitas dapat membantu menurunkan stres kerja baik secara langsung maupun melalui perilaku job crafting sebagai strategi adaptif dalam menyesuaikan pekerjaan. Dengan demikian, job crafting merupakan mekanisme penting dalam membantu karyawan Generasi Z mengelola tekanan kerja, meningkatkan kesejahteraan psikologis, serta mempertahankan kualitas kinerja di lingkungan kerja yang dinamis dan penuh tuntutan.
