Abstract
This study examines the role of job crafting as a mediator in the relationship between employee well-being and work engagement among Generation Z workers in Jabodetabek. This generation has unique characteristics in modifying their jobs, so it is important to understand the interaction of the three variables. This quantitative study used convenience sampling with 319 respondents, determined through G*Power. The results show that job crafting has a positive and significant effect on work engagement, while employee well-being has a positive effect on job crafting and work engagement. Job crafting acts as a transformative mediator through three main aspects: task completion, relationship development, and changing perspectives on work, enabling Generation Z workers to connect work with personal values and career paths. The absorption dimension showed high correlations with workplace well-being and increasing structural job resources, confirming that Generation Z prioritises personal values, mental health, a supportive work environment, flexibility and autonomy. Mediation regression analysis using the Hayes method revealed that job crafting as a mediator has a significant effect, strengthening the influence of employee well-being on work engagement. These results provide practical implications for the development of a more positive, flexible and supportive work environment for employee well-being. Keywords: Job crafting, Employee well-being, Work engagement, Generation Z Penelitian ini mengkaji peran job crafting sebagai mediator dalam hubungan antara employee well-being dan work engagement pada pekerja Generasi Z di Jabodetabek. Generasi ini memiliki karakteristik unik dalam memodifikasi pekerjaannya, sehingga penting untuk memahami interaksi ketiga variabel tersebut. Penelitian kuantitatif ini menggunakan convenience sampling dengan 319 responden, yang ditentukan melalui G*Power. Hasil penelitian menunjukkan bahwa job crafting berpengaruh positif dan signifikan terhadap work engagement, sementara employee well-being berpengaruh positif terhadap job crafting dan work engagement. Job crafting berperan sebagai mediator transformatif melalui tiga aspek utama: penyelesaian tugas, pengembangan relasi, dan perubahan cara pandang terhadap pekerjaan, memungkinkan pekerja Generasi Z menghubungkan pekerjaan dengan nilai pribadi dan jenjang karir. Dimensi absorption menunjukkan korelasi tinggi dengan workplace well-being dan increasing structural job resources, menegaskan bahwa Generasi Z mengutamakan nilai pribadi, kesehatan mental, lingkungan kerja yang mendukung, fleksibilitas, dan otonomi. Analisis regresi mediasi dengan metode Hayes mengungkapkan bahwa job crafting sebagai mediator memiliki efek signifikan, memperkuat pengaruh employee well-being terhadap work engagement. Hasil ini memberikan implikasi praktis bagi pengembangan lingkungan kerja yang lebih positif, fleksibel, dan mendukung well-being karyawan.
