Abstract

This study aims to examine and analyze the effects of Job Satisfaction as a mediator on employee Job Stress and Career Development on Employee Turnover Intention at PT PKSS. This research uses a quantitative approach. Sampling technique uses saturated sample. The subjects of this study were 98 PT PKSS Head Office employees. Data are analyzed using Path Analysis with the help of Smart PLS version 3.2.7 software for Windows. The results of this study show that (1) Job Stress has a significant and positive effect on Turnover Intention; (2) Job Stress has a significant but negative effect on Job Satisfaction; (3) Career Development has a significant and positive effect on Turnover Intention; (4) Career Development has a significant and positive effect on Job Satisfaction; and (5) Job Satisfaction has a significant but negative effect on Turnover Intention. The path analysis results show that the direct effect of Job Stress on Turnover Intention is much greater than the indirect effect; therefore, there is no mediating role of Job Satisfaction on the influence of employee Job Stress on employee Turnover Intention at PT PKSS. Meanwhile, the indirect effect of Career Development, as mediated by Job Satisfaction, on Turnover Intention is slightly more than its direct effect; therefore, employee Job Satisfaction has a mediating role on the influence of Career Development on employee Turnover Intention at PT PKSS. The implication for managerial decisions are: firstly, through reducing the employee job stress which will directly reduce the employee Turnover Intention and secondly, through improving the employee career development which will increase job satisfaction and then, reduce the employee Turnover Intention. Keywords: Job Stress, Career Development, Job Satisfaction, Turnover Intention Penelitian ini bertujuan untuk menguji dan menganalisis pengaruh Kepuasan Kerja sebagai mediator pada Stres Kerja Karyawan dan Pengembangan Karir terhadap Turnover Intention di PT PKSS. Penelitian ini menggunakan pendekatan kuantitatif. Teknik pengambilan sampel menggunakan sampel jenuh. Subjek penelitian ini adalah 98 karyawan Kantor Pusat PT PKSS. Data dianalisis menggunakan Path Analysis dengan bantuan Smart PLS versi 3.2.7. Hasil penelitian ini menunjukkan bahwa (1) Stres Kerja berpengaruh signifikan dan positif terhadap Turnover Intention; (2) Stres Kerja berpengaruh signifikan tetapi negatif terhadap Kepuasan Kerja; (3) Pengembangan Karir memiliki pengaruh yang signifikan dan positif terhadap Turnover Intention; (4) Pengembangan Karir memiliki pengaruh yang signifikan dan positif terhadap Kepuasan Kerja; dan (5) Kepuasan Kerja berpengaruh signifikan tetapi negatif terhadap Turnover Intention. Hasil analisis jalur menunjukkan bahwa efek langsung Job Stress on Turnover Intention jauh lebih besar daripada efek tidak langsung; Oleh karena itu, tidak ada peran mediasi Kepuasan Kerja pada pengaruh Stres Kerja karyawan pada Turnover Intention karyawan di PT PKSS. Sementara itu, efek tidak langsung dari Pengembangan Karir, seperti dimediasi oleh Kepuasan Kerja, pada Turnover Intention sedikit lebih dari efek langsungnya; Oleh karena itu, Kepuasan Kerja karyawan memiliki peran mediasi pada pengaruh Pengembangan Karir terhadap Turnover Intention karyawan di PT PKSS. Implikasi untuk keputusan manajerial adalah: pertama, melalui pengelolaan strek kerja yang baik secara langsung akan mengurangi Turnover Intention karyawan dan kedua, melalui peningkatan pengembangan karir karyawan akan meningkatkan kepuasan kerja dan akan mengurangi keinginan karyawan PT PKSS untuk meninggalkan perusahaan. Kata Kunci: Stres Kerja, Pengembangan Karier, Kepuasan Kerja Turnover Intention.
