Abstract
This study aims to examine the influence of spirituality and artificial intelligence (AI) literacy on job crafting among employees in the digital era. The rapid advancement of AI-based technologies has significantly transformed work structures, competency demands, and the meaning of work, requiring employees to develop adaptive capabilities not only technically but also psychologically and spiritually. Job crafting refers to proactive behaviors in modifying tasks, work relationships, and the meaning of work to align with personal needs and modern organizational demands. This study employed a quantitative causal design. The variables examined were spirituality as the first independent variable, AI literacy as the second independent variable, and job crafting as the dependent variable. The sample consisted of active employees working in digital environments, selected using purposive sampling. Data were collected through questionnaires using validated and reliable psychological scales and analyzed using multiple linear regression. The results indicate that spirituality and AI literacy have a positive and significant effect on job crafting, both partially and simultaneously. Spirituality enhances meaningful work, intrinsic motivation, and psychological balance, while AI literacy improves adaptability, innovation, and confidence in dealing with technological changes. Simultaneously, both variables provide a stronger contribution in promoting proactive work behavior. Therefore, the integration of spiritual values and technological competence is a crucial factor in enhancing job crafting and employee readiness to face the dynamic challenges of the digital workplace. Keywords: spirituality, AI literacy, job crafting, employees, digital era Penelitian ini bertujuan untuk mengetahui pengaruh spiritualitas dan literasi kecerdasan buatan (AI) terhadap job crafting pada karyawan di era digital. Perkembangan teknologi berbasis AI membawa perubahan signifikan terhadap struktur kerja, tuntutan kompetensi, dan makna pekerjaan, sehingga karyawan dituntut memiliki kemampuan adaptif tidak hanya secara teknis, tetapi juga secara psikologis dan spiritual. Job crafting merupakan perilaku proaktif individu dalam menyesuaikan tugas, relasi kerja, dan cara memaknai pekerjaan agar tetap relevan dengan kebutuhan personal dan tuntutan organisasi modern. Penelitian ini menggunakan pendekatan kuantitatif dengan desain kausalitas. Variabel yang diteliti meliputi spiritualitas sebagai variabel independen pertama, literasi AI sebagai variabel independen kedua, dan job crafting sebagai variabel dependen. Sampel penelitian terdiri dari karyawan aktif yang bekerja di lingkungan digital dan dipilih menggunakan teknik purposive sampling. Pengumpulan data dilakukan melalui penyebaran kuesioner menggunakan skala psikologis yang telah diuji validitas dan reliabilitasnya, kemudian dianalisis menggunakan regresi linear berganda. Hasil penelitian menunjukkan bahwa spiritualitas dan literasi AI memiliki pengaruh positif dan signifikan terhadap job crafting, baik secara parsial maupun simultan. Spiritualitas berperan dalam meningkatkan makna kerja, motivasi intrinsik, dan keseimbangan psikologis, sedangkan literasi AI meningkatkan kemampuan adaptasi, inovasi, dan kepercayaan diri dalam menghadapi perubahan teknologi. Secara simultan, kedua variabel memberikan kontribusi yang lebih kuat dalam mendorong perilaku kerja proaktif. Dengan demikian, integrasi antara nilai spiritual dan kompetensi teknologi menjadi faktor penting dalam meningkatkan job crafting dan kesiapan karyawan menghadapi dinamika dunia kerja di era digital.
