Abstract
The purpose of this study is to examine the relationship between work conflict and psychological well-being among employees at Anggrek Mas Hospital. This research involved 120 respondents selected through purposive sampling with the criterion of having worked for at least three months. Work conflict is defined as a condition of incompatibility or disagreement in the workplace that may affect communication, cooperation, and job satisfaction. Psychological well-being is understood as an individual’s optimal functioning through aspects such as selfacceptance, positive relations with others, autonomy, environmental mastery, purpose in life, and personal growth. The instruments used in this study were the Work Conflict Scale developed by Wexley & Yukl (in Alfiah, 2013) and the Psychological Well-Being Scale by Ryff (1989). Hypothesis testing was conducted using Spearman’s rho correlation, as the data were not normally distributed. The results indicate a significant negative relationship between work conflict and psychological well-being (r = –0.633; p = 0.000). This finding suggests that the higher the level of work conflict experienced by employees, the lower their psychological well-being. The study highlights the importance for hospital management to manage workplace conflicts effectively to maintain employees’ psychological well-being. Keywords: work conflict, psychological well-being, employees, hospital Tujuan dari penelitian ini adalah untuk mengetahui hubungan antara konflik kerja dengan kesejahteraan psikologis pada karyawan Rumah Sakit Anggrek Mas. Penelitian ini melibatkan 120 responden yang ditentukan menggunakan teknik purposive sampling dengan kriteria karyawan yang telah bekerja minimal tiga bulan. Konflik kerja diartikan sebagai kondisi ketidaksesuaian atau pertentangan di lingkungan kerja yang dapat memengaruhi komunikasi, kerjasama, dan kepuasan kerja. Kesejahteraan psikologis dipahami sebagai kondisi individu yang mampu berfungsi secara optimal melalui aspek penerimaan diri, hubungan positif dengan orang lain, otonomi, penguasaan lingkungan, tujuan hidup, serta pertumbuhan pribadi. Instrumen penelitian menggunakan skala Konflik Kerja yang dikembangkan oleh Wexley & Yukl (dalam Alfiah, 2013) dan skala Psychological Well-Being (Ryff, 1989). Uji hipotesis dilakukan dengan analisis korelasi Spearman’s rho karena data tidak berdistribusi normal. Hasil penelitian menunjukkan adanya hubungan negatif yang signifikan antara konflik kerja dengan kesejahteraan psikologis (r = –0,633; p = 0,000). Artinya, semakin tinggi konflik kerja yang dialami karyawan, maka semakin rendah kesejahteraan psikologisnya. Penelitian ini memberikan implikasi penting bagi manajemen rumah sakit untuk memperhatikan pengelolaan konflik agar dapat menjaga kesejahteraan psikologis karyawan.
