Abstract
Penelitian ini mengkaji peran Work exhaustion sebagai mediator dalam hubungan antara Technostress dan Employee well-being Pegawai di Organisasi Pemerintah X, sebuah Institusi Publik yang sedang mengalami transformasi digital. Penelitian kuantitatif ini menggunakan convenience sampling sebanyak 161 responden. Analisi korelasi menunjukan adanya korelasi positif antara Technostress-Work exhaustion (r:0,788; p:0,001) dan korelasi negatif antara Technostress-Employee well being (r:-0,830; p:0,001) dan Work exhaustion-Employee well being (r:-0,763; p:0,001). Analisi regresi mediasi menunjukkan bahwa Technostress berpengaruh signifikan dan positif terhadap Work exhaustion (estimate: 0,234; p: 0,001), berpengaruh signifikan negatif terhadap Employee well-being ($\beta$: -0,939; p:0,001). Work exhaustion berpengaruh negatif dan signifikan terhadap Employee well-being ($\beta$: -1,496; p: 0,001). Work exhaustion juga menjadi mediator parsial pada hubungan Technostress terhadap Employee well-being ($\beta$: -0,350; p:0,001). Selain itu, nilai adjusted-R² sebesar 71,7%. Hasil ini memberikan implikasi praktis bagi organisasi di sektor publik dalam mengantisipasi dampak negatif dari proses transformasi digital terhadap well-being pegawai. This study examines the role of Work exhaustion as a mediator in the relationship between Technostress and Employee well-being among employees at Government Organization X, a public institution undergoing digital transformation. This quantitative study used convenience sampling with 161 respondents. Correlation analysis shows a positive correlation between Technostress and Work exhaustion (r: 0.788; p: 0.001) and a negative correlation between Technostress and Employee well-being (r: -0.830; p: 0.001) and Work exhaustion and Employee well-being (r: -0.763; p: 0.001). Mediation regression analysis showed that Technostress had a significant and positive effect on Work exhaustion (estimate: 0.234; p: 0.001) and a significant negative effect on Employee well-being ($\beta$: -0.939; p: 0.001). Work exhaustion has a negative and significant effect on Employee well-being ($\beta$: -1.496; p: 0.001). Work exhaustion also partially mediates the relationship between Technostress and Employee well-being ($\beta$: -0.350; p: 0.001). In addition, the adjusted-R² value is 71,7%. These results have practical implications for organizations in the public sector in anticipating the negative impacts of the digital transformation process on Employee well-being.
