Abstract
This study aims to analyze the influence of Green Human Resource Management practices on Corporate Sustainability Performance with Green Organizational Culture as a mediating variable at PT. GMF AeroAsia Tbk (Garuda Maintenance Facility). The research involved 100 respondents using a quantitative descriptive approach. The sampling technique used was the saturated sample method, in which the entire relevant population was included. Data analysis was conducted using Structural Equation Modeling (SEM) with the Partial Least Square (PLS) approach, assisted by SmartPLS version 4 software. The results show that Green Recruitment and Green Reward Systems have a positive and significant effect on Corporate Sustainability Performance, both directly and indirectly through the mediation of Green Organizational Culture. On the other hand, Green Training does not have a significant effect on Corporate Sustainability Performance, either directly or indirectly. The findings further confirm that Green Organizational Culture plays a significant mediating role in strengthening the influence of Green HRM practices on corporate sustainability. The R-square value of 0.327 indicates that the model explains 32.7% of the variance in Corporate Sustainability Performance, while the remaining 67.3% is influenced by other variables outside the model. This study offers practical implications, suggesting that the company should strengthen its green organizational culture and align its recruitment strategies and reward systems to better support sustainability goals. The study also contributes theoretically to the development of Green HRM models in the aviation sector. Future research is recommended to include other variables such as Green Leadership or Employee Eco-Friendly Behavior and to adopt a mixed-method approach for deeper insights. GMF AeroAsia Tbk (Garuda Maintenance Facility). Penelitian ini dilakukan terhadap 100 responden dengan menggunakan pendekatan deskriptif kuantitatif. Penentuan ukuran sampel menggunakan metode sampel jenuh, yaitu mengambil keseluruhan populasi yang relevan. Teknik analisis data yang digunakan adalah Structural Equation Modeling (SEM) berbasis Partial Least Square (PLS) dengan bantuan perangkat lunak SmartPLS versi 4. Hasil penelitian menunjukkan bahwa Green Recruitment dan Green Reward Systems berpengaruh positif dan signifikan terhadap Corporate Sustainability Performance, baik secara langsung maupun melalui peran mediasi Green Organizational Culture. Sementara itu, Green Training tidak berpengaruh signifikan baik secara langsung maupun tidak langsung terhadap Corporate Sustainability Performance. Temuan ini juga mengonfirmasi bahwa Green Organizational Culture memiliki peran mediasi yang signifikan dalam memperkuat pengaruh praktik Green HRM terhadap keberlanjutan perusahaan. Nilai R-square sebesar 0,327 menunjukkan bahwa model mampu menjelaskan 32,7% variasi pada Corporate Sustainability Performance, sisanya dipengaruhi oleh variabel lain di luar model. Penelitian ini memberikan implikasi praktis bahwa perusahaan perlu memperkuat budaya organisasi hijau dan menyesuaikan strategi rekrutmen serta sistem penghargaan agar mendukung tujuan keberlanjutan. Penelitian ini juga memberikan kontribusi teoretis dalam pengembangan model Green HRM di sektor aviasi. Untuk penelitian selanjutnya, disarankan menambahkan variabel lain seperti Green Leadership atau Employee Eco-Friendly Behavior dan menggunakan pendekatan mixed-method untuk hasil yang lebih mendalam.
