Abstract

This research is focused on how employees' work motivation remains after downsizing and factors that increase employee motivation and how employee involvement influences employee motivation after downsizing. The research approach used is a qualitative approach through participatory observation (direct observation and interviews) conducted with three stages, namely data collection, analysis and confirmation of the results of the study. The results showed that emotional and behavioral reactions tended to show negative reactions rather than the impact of the downsizing program imposed, while the motivation that kept workers committed to the company and carried out their work well was like the social environment of work, good relations and teamwork with leaders and coworkers, other factors that motivate are, there are two internal factors are each employee has hope and external factors are a sense of solidarity with the social environment of work and leadership who still continue to support and encourage, and there is a relationship of work involvement on motivation after downsizing positive impact, employees who are still trusted and are still employed make employees become very meaningful that work is an important and valuable thing so that it can increase work motivation. From the results of this study concluded that despite the negative reactions that arise, but there are other factors that can motivate employees to remain committed to the company and employees do their jobs and responsibilities well in a post-downsizing company situation. And the company must conduct a downsizing program transparently and clearly so that it does not cause negative effects for survivor employees and so that the goals of the downsizing program can be achieved well for the common good. Keywords: work motivation of survivors after downsizing, job involvement Penelitian ini difokuskan pada bagaimana motivasi kerja karyawan tersisa pasca downsizing dan factor yang meningkatkan motivasi kerja karyawan serta bagaimana keterlibatan karyawan mempengaruhi motivasi kerja karyawan pasca downsizing. Pendekatan penelitian yang digunakan adalah pendekatan kualitatif melalui observasi partisipatif (pengamatan langsung dan wawancara) yang dilakukan dengan tiga tahap yaitu pengumpulan data, analisis dan konfirmasi dari hasil penelitian. Hasil penelitian menunjukkan bahwa terjadi reaksi emosi dan perilaku yang cenderung menunjukkan reaksi negative daripada dampak program downsizing yang diberlakukan, sedangkan motivasi yang membuat pekerja tetap berkomitmen terhadap perusahaan dan menjalankan pekerjaan dengan baik adalah seperti lingkungan social pekerjaan yaitu hubungan baik dan kerja sama tim dengan pimpinan dan rekan kerja, factor lainnya yang menjadi motivasi adalah, ada dua factor intenal adalah masing-masing karyawan mempunyai harapan dan factor eksternal adalah rasa solidaritas terhadap lingkungan social pekerjaan dan pimpinan yang masih terus mendukung dan memberi semangat, serta ada hubungan keterlibatan kerja terhadap motivasi pasca downsizing berdampak positif, karyawan yang masih di percaya dan masih di pekerjakan membuat karyawan menjadi sangat memaknai bahwa pekerjaan adalah suatu hal yang penting dan berharga sehingga dapat meningkatkan motivasi kerja. Dari hasil penelitian ini disimpulkan walaupun reaksi negative yang muncul namun ada factor lain yang bisa menjadi motivasi karyawan sehingga tetap berkomitmen terhadap perusahaan dan karyawan melakukan pekerjaan dan tanggung jawab dengan baik dalam situasi perusahaan pasca downsizing. Dan hendak nya perusahaan melakukan program downsizing secara transparan dan jelas sehingga tidak menimbulkan efek negative untuk karyawan survivor dan agar tujuan program downsizing dapat dicapai dengan baik untuk kebaikan bersama-sama.
