Abstract

This study aims to analyze the transformation of Strategic Human Resource Practices (SHRPs) in building professional culture and work ethics to support business sustainability at PT Yuxi Jayatama Indonesia, a rapidly growing MultiChannel Network (MCN) company in the digital industry. This research adopts an interpretive paradigm using a qualitative case study approach. Data were collected through in-depth interviews with five key informants who are directly involved in the formulation and implementation of human resource management practices within the organization. The sampling technique used in this study was purposive sampling to obtain relevant and in-depth information related to the research focus. Data were analyzed using thematic analysis supported by NVivo software to identify patterns related to the implementation and effectiveness of Strategic Human Resource Practices. The findings indicate that the company has initiated the transformation of strategic HR practices through HR digitalization, structured recruitment and selection processes, performance management systems, and KPIbased evaluation mechanisms. However, the implementation has not yet been fully effective due to several internal and external factors, including inconsistent managerial practices, limited HR strategic authority, policy instability, generational characteristics, and the dynamic nature of the digital business environment. The study also reveals a gap between formal HR policies and their actual implementation, particularly in discipline, communication practices, and ethical behavior. This research proposes a conceptual model of SHRPs transformation emphasizing leadership consistency, HR strategic authority, policy alignment, and value internalization as key drivers in strengthening professional culture and work ethics for sustainable organizational development. Penelitian ini bertujuan untuk menganalisis transformasi Strategic Human Resource Practices (SHRPs) dalam membangun budaya profesional dan etika kerja guna mendukung keberlanjutan bisnis di PT Yuxi Jayatama Indonesia sebagai perusahaan Multi-Channel Network (MCN) yang berkembang pesat dalam industri digital. Penelitian ini menggunakan paradigma interpretivisme dengan pendekatan studi kasus kualitatif. Pengumpulan data dilakukan melalui wawancara mendalam kepada lima informan kunci yang terlibat secara langsung dalam perumusan dan implementasi praktik pengelolaan sumber daya manusia di organisasi. Teknik pengambilan sampel yang digunakan adalah purposive sampling untuk memperoleh informasi yang relevan dan mendalam sesuai dengan fokus penelitian. Analisis data dilakukan menggunakan analisis tematik dengan bantuan perangkat lunak NVivo untuk mengidentifikasi pola yang berkaitan dengan implementasi dan efektivitas Strategic Human Resource Practices. Hasil penelitian menunjukkan bahwa perusahaan telah memulai transformasi praktik manajemen sumber daya manusia strategis melalui digitalisasi HR, proses rekrutmen dan seleksi yang lebih terstruktur, sistem manajemen kinerja, serta mekanisme evaluasi berbasis KPI. Namun demikian, implementasi tersebut belum sepenuhnya optimal karena dipengaruhi oleh berbagai faktor internal dan eksternal, seperti inkonsistensi praktik manajerial, keterbatasan otoritas strategis HR, ketidakstabilan kebijakan organisasi, karakteristik generasi tenaga kerja, serta dinamika industri digital yang berkembang sangat cepat. Penelitian ini juga menemukan adanya kesenjangan antara kebijakan HR formal dengan implementasinya di lapangan, khususnya terkait disiplin kerja, praktik komunikasi organisasi, dan perilaku etis. Berdasarkan temuan tersebut, penelitian ini mengusulkan model konseptual transformasi SHRPs yang menekankan konsistensi kepemimpinan, penguatan otoritas strategis HR, keselarasan kebijakan organisasi, serta internalisasi nilai sebagai faktor kunci dalam memperkuat budaya profesional dan etika kerja guna mendukung keberlanjutan organisasi.
