Abstract
This study aims to examine the influence of the glass ceiling and professional selfefficacy on work engagement, with sustainable career development as a mediating variable among female staff-level employees at the Ministry of Industry, Indonesia. A quantitative survey method was employed, collecting data from 114 respondents using validated questionnaires. The data were analyzed using Structural Equation Modeling–Partial Least Square (SEM-PLS). The results show that the glass ceiling has a significant negative effect on sustainable career development but does not directly affect work engagement. In contrast, professional self-efficacy has a significant positive effect on both sustainable career development and work engagement. Furthermore, sustainable career development significantly mediates the relationship between professional self-efficacy and work engagement but does not mediate the effect of the glass ceiling on work engagement. This study contributes theoretically by strengthening the understanding of the role of sustainable career development in enhancing women’s work engagement in the public sector. The practical implication emphasizes the importance of fostering professional self-efficacy and providing sustainable career development support to improve female employees’ engagement and active participation at work. Penelitian ini bertujuan untuk menganalisis pengaruh glass ceiling dan professional self-efficacy terhadap work engagement dengan sustainable career development sebagai variabel mediasi pada pegawai perempuan level pelaksana atau yang setara di Kementerian Perindustrian. Penelitian menggunakan pendekatan kuantitatif dengan metode survei. Data dikumpulkan dari 114 responden melalui kuesioner yang telah diuji validitas dan reliabilitasnya. Teknik analisis data yang digunakan adalah Structural Equation Modeling–Partial Least Square (SEM-PLS). Hasil penelitian menunjukkan bahwa glass ceiling berpengaruh negatif dan signifikan terhadap sustainable career development, namun tidak berpengaruh langsung terhadap work engagement. Sementara itu, professional self-efficacy berpengaruh positif signifikan terhadap sustainable career development dan work engagement. Selain itu, sustainable career development terbukti memediasi pengaruh professional self-efficacy terhadap work engagement, tetapi tidak memediasi pengaruh glass ceiling terhadap work engagement. Penelitian ini memberikan kontribusi teoretis dalam memperkuat pemahaman mengenai peran pengembangan karier berkelanjutan dalam meningkatkan keterlibatan kerja pegawai perempuan di sektor publik, dan implikasi praktis yaitu menekankan pentingnya penguatan efikasi diri dan dukungan pengembangan karier berkelanjutan untuk mendorong partisipasi aktif serta keterlibatan kerja pegawai perempuan.
