Abstract

This research explores the impact of Organizational Culture (OC) and Perceived Organizational Support (POS) on Organizational Citizenship Behavior (OCB), incorporating Organizational Commitment (OCM) as a mediating construct within the corporate framework of PT Kimia Farma Tbk. Utilizing a cross-sectional survey design, data were obtained through a self-administered online questionnaire distributed via simple random sampling, resulting in a sample of 187 employees from the Kimia Farma Veteran unit. The data were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) to assess both direct and indirect effects among the study variables. The findings substantiate that OC and POS significantly influence OCB, both directly and indirectly through OCM. Furthermore, OCM emerges as a robust mediating variable, reinforcing the pathways between both OC and OCB, as well as POS and OCB. These results underscore the strategic significance of cultivating organizational commitment to enhance discretionary, citizenship-oriented behaviors among employees. The study offers theoretical and practical implications by delineating how internal cultural and support mechanisms contribute to fostering pro-social, extra-role behaviors that are vital for organizational effectiveness. Penelitian ini bertujuan untuk menganalisis pengaruh Organizational Culture (OC) dan Perceived Organizational Support (POS) terhadap Organizational Citizenship Behavior (OCB) dengan Organizational Commitment (OCM) sebagai variabel mediasi pada PT Kimia Farma Tbk. Pengumpulan data dilakukan menggunakan metode simple random sampling melalui survei daring cross-sectional dengan pendekatan self-administered questionnaire, melibatkan 187 karyawan dari unit Kimia Farma Veteran. Analisis data dilakukan dengan metode Partial Least Squares Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa OC, POS, dan OCM berpengaruh positif dan signifikan terhadap OCB. Selain itu, OCM terbukti berperan sebagai mediator yang signifikan dalam hubungan antara OC dan OCB, serta antara POS dan OCB. Temuan ini menekankan pentingnya komitmen organisasi dalam memperkuat pengaruh budaya organisasi dan persepsi dukungan terhadap peningkatan OCB
