Abstract

Organizational citizenship behavior (OCB) is behavior conducted discretionarily in the work scene by people outside their formal job description as an employee. OCB could improve the effectiveness of organizational functioning constantly, although it occurs with or without any recognition such of appreciation from the organization. Nevertheless, many factors in the workplace can influence OCB. In this empirical study which involves 94 civil servants at Sekretariat Jenderal MPR RI, work overload will only be affecting OCB when studied through job stress. This study used a quantitative research methodology with a descriptives-causal type design, which the data was collected using a questionnaire. This study was analyzed using path analysis, multiple and partial regression, and the Sobel test. The significant result shows that job stress completely mediated the correlation and influence of work overload towards OCB. Sobel test result shows -3,00 score (Z-score value>1,96). However, there is no effect between work overload and OCB, which is uncorrelated directly. But when studied through job stress, work overload (0,436 correlation score), and job stress (-0,616 correlation score) were 32,4% influencing the OCB. Keywords: Organizational Citizenship Behavior, Work Overload, Job Stress Organizational citizenship behavior (OCB) adalah perilaku yang dilakukan secara bebas di tempat kerja oleh tenaga kerja, di luar dari deskripsi pekerjaan formal mereka sebagai karyawan. OCB dapat meningkatkan efektivitas keberfungsian organisasi bila dilakukan secara terus-menerus, walaupun perilaku tersebut tidak diakui secara formal melalui upah, penghargaan, atau apresiasi. Namun demikian, banyak faktor di tempat kerja yang dapat mempengaruhi OCB. Dalam studi empiris yang melibatkan 94 Pegawai Negeri Sipil (PNS) di Sekretariat Jenderal MPR RI ini, salah satu faktor yang berpengaruh pada OCB adalah kelebihan beban kerja, yang mana hanya akan mempengaruhi OCB jika dipelajari melalui stres kerja. Studi ini menggunakan metode kuantitatif, jenis deskriptif kausal dengan kuesioner sebagai alat pengumpul data. Uji hipotesis dilakukan dengan menggunakan analisis jalur persamaan mediasi, analisis regresi parsial serta berganda, dan uji sobel. Hasil penelitian menunjukkan bahwa stress kerja signifikan memediasi secara penuh hubungan dan pengaruh work overload terhadap OCB, dengan hasil uji sobel sebesar -3,00 (Z-score hitung>1,96). Work overload tidak memberikan hubungan serta pengaruh terhadap OCB secara langsung, namun bila bersamaan dengan stress kerja masing-masing skor korelasinya sebesar 0,436 (work overload) dan -0,616 (stress kerja), di mana pengaruh secara bersamaan sebesar 0,324 (32,4%).
